Generally, what stats do they level up the most, what classes do they have easy access to and how good they are at those, and their ability.

Clanne has a 10% growth stat in magic (personal growth) and mage class gives 25% so he has basically a 1/3 chance of getting a magic point when he levels up and that's as his default class. That's not very good even with his starting value of like 8 magic. Meanwhile Alear has balanced growths except for magic, luck, and build. But their best weapon for most of the game is the default special one for them and they'll always have enough build for it in their default class and the promotion for it. Then there's abilities like Etie which you'll never really use outside of early on when everyone may have to vulnerary heal. And some units have great classes they go into, like a certain flying class is just super good and crits better than most other classes and has good resistance. So anyone who naturally is geared towards moving to that job is gonna be doing better than someone who may not be so lucky. Like Clanne. >.>
